Il s'agit de la date \u00e0 laquelle les entreprises italiennes doivent avoir transpos\u00e9 la <a href=\"https:\/\/eur-lex.europa.eu\/legal-content\/IT\/TXT\/PDF\/?uri=CELEX:32023L0970\"><strong>Directive (UE) 2023\/970<\/strong><\/a>mais il peut devenir le moment o\u00f9 votre organisation fait le saut \u00e9volutif le plus important de ces derni\u00e8res ann\u00e9es en mati\u00e8re de gestion du capital humain. Il ne s'agit pas simplement d'adapter les processus HR ou de publier des donn\u00e9es sur l'\u00e9cart de r\u00e9mun\u00e9ration : il s'agit de <strong>red\u00e9finir la mani\u00e8re dont la valeur du travail est reconnue, mesur\u00e9e et r\u00e9mun\u00e9r\u00e9e<\/strong>.<\/p>\n<p><strong>La l\u00e9gislation europ\u00e9enne introduit des obligations strictes,<\/strong> De l\u2019inversion de la charge de la preuve en cas de litige aux obligations de d\u00e9claration pour les entreprises de plus de 100 salari\u00e9s, cela cache pourtant une opportunit\u00e9 rare : celle de mettre en place des syst\u00e8mes professionnels v\u00e9ritablement \u00e9quitables, transparents et pr\u00e9visibles. <strong>La question n'est plus de savoir s'il faut se conformer, mais comment le faire de mani\u00e8re \u00e0 ce que la conformit\u00e9 g\u00e9n\u00e8re une valeur durable.<\/strong><\/p>\n<h2><strong>Le risque de \u201c tir ami \u201d : quand la conformit\u00e9 ne suffit pas<\/strong><\/h2>\n<p>De nombreuses organisations abordent la directive 970\/23 comme un simple exercice de mise en conformit\u00e9 : elles collectent des donn\u00e9es, calculent des m\u00e9dianes, \u00e9tablissent des rapports. Mais il existe un risque invisible qu\u2019aucun logiciel ne peut att\u00e9nuer : le <strong>c<\/strong>Comportement manag\u00e9rial. Un syst\u00e8me de classification des postes parfaitement \u201c neutre en mati\u00e8re de genre \u201d peut \u00eatre r\u00e9duit \u00e0 n\u00e9ant par un seul responsable qui attribue des projets strat\u00e9giques de mani\u00e8re discriminatoire, ou qui \u00e9value tr\u00e8s favorablement un collaborateur pendant des ann\u00e9es sans jamais le promouvoir.<\/p>\n<p>C'est ce qui ressort de notre exp\u00e9rience sur le terrain, <strong>la v\u00e9ritable vuln\u00e9rabilit\u00e9 ne r\u00e9side pas dans les processus formalis\u00e9s, mais dans les<\/strong> <strong>les pratiques de gestion quotidienne<\/strong>. C'est l\u00e0 que se joue le jeu de la transparence des r\u00e9mun\u00e9rations.<\/p>\n<h2><strong>La m\u00e9thodologie Alveria : au-del\u00e0 de la conformit\u00e9, vers la transformation<\/strong><\/h2>\n<p>C'est pourquoi nous avons d\u00e9velopp\u00e9 une approche int\u00e9gr\u00e9e qui articule le parcours d'adaptation en <strong>trois phases op\u00e9rationnelles<\/strong>, con\u00e7ues pour transformer une obligation r\u00e9glementaire en avantage concurrentiel :<\/p>\n<ol>\n<li><strong style=\"color: revert; font-size: 25px;\">\u00c9valuation organisationnelle : jeter les bases d\u2019une approche \u201c neutre en mati\u00e8re de genre \u201d<\/strong><\/li>\n<\/ol>\n<p><strong>La premi\u00e8re \u00e9tape<\/strong> n'est pas math\u00e9matique, mais architecturale. Nous analysons la structure professionnelle existante pour en v\u00e9rifier la coh\u00e9rence avec les principes de neutralit\u00e9 du genre, en distinguant deux sc\u00e9narios :<\/p>\n<ul>\n<li><strong>En pr\u00e9sence de syst\u00e8mes de classification<\/strong>Nous v\u00e9rifions que les crit\u00e8res de progression ne contiennent pas de biais historiques ou de distorsions involontaires ;<\/li>\n<li><strong>En l'absence de syst\u00e8mes structur\u00e9s<\/strong>Nous d\u00e9finissons un mod\u00e8le de base pour regrouper les populations d'entreprises selon les quatre crit\u00e8res normatifs (comp\u00e9tences, responsabilit\u00e9, engagement, conditions de travail), en utilisant des \u00e9chelles d'\u00e9valuation objectives et documentables.<\/li>\n<\/ul>\n<p>C'est l\u00e0 que notre <strong>\u00c9valuation des emplois 970 Smart<\/strong>Le syst\u00e8me de classification des postes est un outil exclusif qui permet de classer les postes selon une logique algorithmique et taxonomique, garantissant des regroupements coh\u00e9rents et statistiquement valid\u00e9s (avec des indices de silhouette sup\u00e9rieurs \u00e0 0,7).<\/p>\n<ol start=\"2\">\n<li>\n<h3><strong> \u00c9valuation de la r\u00e9mun\u00e9ration : le diagnostic qui pr\u00e9vient les litiges<\/strong><\/h3>\n<\/li>\n<\/ol>\n<p><strong>Nous transf\u00e9rons aux fonctions HR la m\u00e9thodologie pour effectuer des analyses de r\u00e9mun\u00e9ration conform\u00e9ment \u00e0 la directive.<\/strong>allant au-del\u00e0 du simple calcul de l'\u00e9cart de r\u00e9mun\u00e9ration entre les hommes et les femmes.<\/p>\n<p><strong>Notre m\u00e9thodologie<\/strong> comprend :<\/p>\n<ul>\n<li><strong>Analyse d\u00e9sagr\u00e9g\u00e9e par groupe<\/strong> de \u201c travaux de valeur \u00e9quivalente \u201d, et pas seulement pour des postes individuels au sein de l'organisation (ce qui pose probl\u00e8me lorsqu'un poste n'est occup\u00e9 que par un tr\u00e8s petit nombre de personnes) ;<\/li>\n<li><strong>V\u00e9rification des \u00e9carts sup\u00e9rieurs \u00e0 5%<\/strong>avec documentation des justifications objectives et \u00e9valuation de la robustesse de la m\u00e9thode ;<\/li>\n<li><strong>Cartographie des biais indirects<\/strong>: de la r\u00e9partition des contrats \u00e0 temps partiel \u00e0 l'acc\u00e8s diff\u00e9renci\u00e9 \u00e0 la formation et aux projets sp\u00e9ciaux.<\/li>\n<\/ul>\n<p>Cette \u00e9tape est cruciale pour g\u00e9rer l\u2019<strong>renversement de la charge de la preuve<\/strong>: seule une documentation rigoureuse et prospective peut prot\u00e9ger l'organisation en cas de litige, en faisant la distinction entre les \u00e9carts justifiables (anciennet\u00e9, comp\u00e9tences diff\u00e9rentes) et les in\u00e9galit\u00e9s syst\u00e9miques.<\/p>\n<ol start=\"3\">\n<li>\n<h3><strong> Tableau de bord des rapports : la transparence comme exp\u00e9rience<\/strong><\/h3>\n<\/li>\n<\/ol>\n<p><strong>La derni\u00e8re \u00e9tape<\/strong> n'est pas technique, mais communicative. Nous d\u00e9veloppons des outils de reporting qui non seulement satisfont les autorit\u00e9s de contr\u00f4le, mais deviennent aussi des outils de communication. <strong>outils de dialogue interne<\/strong>.
