{"id":2206,"date":"2026-02-04T17:27:34","date_gmt":"2026-02-04T17:27:34","guid":{"rendered":"https:\/\/www.alveria.it\/?p=2206"},"modified":"2026-02-04T17:45:22","modified_gmt":"2026-02-04T17:45:22","slug":"incitations-a-long-terme-comment-concevoir-des-plans-dincitation-a-long-terme-efficaces-comprehensibles-et-motivants-pour-le-management-2206","status":"publish","type":"post","link":"https:\/\/www.alveria.it\/fr\/2026\/02\/04\/incitations-a-long-terme-comment-concevoir-des-plans-dincitation-a-long-terme-efficaces-comprehensibles-et-motivants-pour-le-management-2206\/","title":{"rendered":"LES INCITATIONS \u00c0 LONG TERME : COMMENT CONCEVOIR DES PLANS D'ILT EFFICACES, COMPR\u00c9HENSIBLES ET MOTIVANTS POUR L'ENCADREMENT"},"content":{"rendered":"<p>Les syst\u00e8mes de<strong> Incitation \u00e0 long terme (LTI)<\/strong> sont n\u00e9s avec un objectif clair : orienter le comportement manag\u00e9rial \u00e0 moyen et long terme, en renfor\u00e7ant l'alignement entre les performances individuelles, les r\u00e9sultats de l'entreprise et la cr\u00e9ation de valeur durable.<\/p>\n<p>Dans le cadre de r\u00e9f\u00e9rence r\u00e9glementaire et de gouvernance, la <strong>Directive (UE) 2017\/828 (SHRD II)<\/strong> \u00e0 <strong>Code de gouvernance d'entreprise de la Borsa Italiana<\/strong>jusqu'\u00e0 la <strong>Politiques de r\u00e9mun\u00e9ration conform\u00e9ment \u00e0 l'article 123-ter du TUF<\/strong> et les principes de l'ESMA et de l'ABE, les LTI repr\u00e9sentent un outil central pour \u00e9quilibrer la strat\u00e9gie, le risque et la r\u00e9mun\u00e9ration.<\/p>\n<p>Sur le papier, la conception est rigoureuse, mais dans la pratique, de nombreux plans LTI peinent \u00e0 produire l'effet escompt\u00e9 : motivation, engagement et v\u00e9ritable orientation strat\u00e9gique de la direction.<\/p>\n<p>La raison en est souvent un angle mort de la conception : <strong>la distance entre le cadre r\u00e9glementaire et l'exp\u00e9rience v\u00e9cue par les b\u00e9n\u00e9ficiaires de l'incitation.<\/strong><\/p>\n<h2><strong>LTI et perception manag\u00e9riale : le v\u00e9ritable angle mort des syst\u00e8mes d'incitation<\/strong><\/h2>\n<p>Du point de vue de l'organisation, un LTI est un m\u00e9canisme de gouvernance ; pour le manager, il s'agit d'une promesse de valeur future : diff\u00e9r\u00e9e, conditionnelle, complexe. Et c'est l\u00e0 qu'appara\u00eet la premi\u00e8re fracture.<\/p>\n<p>Un plan LTI peut \u00eatre parfaitement orient\u00e9 vers la conformit\u00e9 et en m\u00eame temps :<\/p>\n<ul>\n<li>difficile \u00e0 comprendre,<\/li>\n<li>per\u00e7ue comme ingouvernable,<\/li>\n<li>sont per\u00e7us comme \u00e9loign\u00e9s de leur r\u00f4le r\u00e9el.<\/li>\n<\/ul>\n<p>Et c'est dans cette dimension exp\u00e9rientielle que de nombreux plans LTI perdent leur efficacit\u00e9. <strong>En effet, observ\u00e9es du c\u00f4t\u00e9 des gestionnaires, certaines ITL ressemblent \u00e9tonnamment \u00e0 des films complexes :<\/strong> de grandes ambitions, des intrigues articul\u00e9es, des fins lointaines et pas toujours motivantes. Voyons ensemble quelques exemples.<\/p>\n<h2><strong>Quand le LTI perd son sens : le risque du long terme ingouvernable (Apocalypse Now)<\/strong><\/h2>\n<p data-start=\"136\" data-end=\"572\">Dans ce type de LTI, l'horreur n'est pas imm\u00e9diate. Elle survient lorsque le manager se rend compte que l'incitation, initialement per\u00e7ue comme la sienne, a \u00e9t\u00e9 fragment\u00e9e sur un horizon temporel qu'il n'a plus l'impression de ma\u00eetriser. Le temps s'allonge, les mesures deviennent de plus en plus syst\u00e9miques et le lien entre la d\u00e9cision et le r\u00e9sultat s'affaiblit. Le probl\u00e8me n'est pas le long terme en soi, mais le fait que la d\u00e9cision soit prise \u00e0 un moment donn\u00e9. <strong data-start=\"535\" data-end=\"569\">perte d'incidence per\u00e7ue<\/strong>.<\/p>\n<p data-start=\"574\" data-end=\"597\">C'est le cas lorsque<\/p>\n<ul data-start=\"598\" data-end=\"914\">\n<li data-start=\"598\" data-end=\"694\">\n<p data-start=\"600\" data-end=\"694\">le fractionnement du temps ne s'accompagne pas d'une r\u00e9interpr\u00e9tation claire du r\u00f4le de l'encadrement ;<\/p>\n<\/li>\n<li data-start=\"695\" data-end=\"803\">\n<p data-start=\"697\" data-end=\"803\">Les ICP pluriannuels sont per\u00e7us comme une expression du syst\u00e8me, plut\u00f4t que comme le r\u00e9sultat d'une action manag\u00e9riale ;<\/p>\n<\/li>\n<li data-start=\"804\" data-end=\"914\">\n<p data-start=\"806\" data-end=\"914\">l'identit\u00e9 du gestionnaire reste ancr\u00e9e dans les op\u00e9rations, tandis que le plan r\u00e9compense une vision non explicite.<\/p>\n<\/li>\n<\/ul>\n<p data-start=\"916\" data-end=\"1210\">Une LTI ne fonctionne que si elle clarifie ce qu'elle signifie. <strong data-start=\"965\" data-end=\"985\">\u00eatre un manager<\/strong> dans cette organisation : ne pas se contenter de faire, mais diriger ; ne pas se contenter d'ex\u00e9cuter, mais influencer. Sans cette clart\u00e9, le long terme cesse d'\u00eatre une strat\u00e9gie et devient un destin. Et le destin, par d\u00e9finition, <strong data-start=\"1193\" data-end=\"1207\">pas motivant<\/strong>.<\/p>\n<h2><strong>Complexit\u00e9 du LTI : quand la compr\u00e9hension du plan devient une performance (Inception)<\/strong><\/h2>\n<p data-start=\"107\" data-end=\"281\">De nombreux plans d'ILT sont n\u00e9s avec les meilleures intentions du monde : am\u00e9liorer la pr\u00e9cision et l'\u00e9quit\u00e9. Le r\u00e9sultat, cependant, est souvent un<strong data-start=\"229\" data-end=\"265\">architecture hyper-technique<\/strong>, compos\u00e9 de :<\/p>\n<ul>\n<li data-start=\"285\" data-end=\"293\">seuils<\/li>\n<li data-start=\"296\" data-end=\"302\">porte<\/li>\n<li data-start=\"305\" data-end=\"321\">multiplicateurs<\/li>\n<li data-start=\"324\" data-end=\"336\">correctifs<\/li>\n<li data-start=\"339\" data-end=\"362\">conditions cumulatives<\/li>\n<\/ul>\n<p data-start=\"364\" data-end=\"743\">Chaque niveau promet un contr\u00f4le. Dans l'ensemble, cependant, il g\u00e9n\u00e8re de la distance : <strong>le manager ne sait plus o\u00f9 agir, quels leviers actionner, quelles d\u00e9cisions ont un impact r\u00e9el.<\/strong> Souvent, la signification du plan n'appara\u00eet qu'ex post, apr\u00e8s coup. Lorsque la compr\u00e9hension de l'incitation exige plus d'efforts d'interpr\u00e9tation que d'efforts de gestion, le plan a d\u00e9j\u00e0 perdu de son efficacit\u00e9.<\/p>\n<p data-start=\"745\" data-end=\"818\">Simplifier, dans ce contexte, ne signifie pas banaliser. Cela signifie :<\/p>\n<ul>\n<li data-start=\"822\" data-end=\"863\">r\u00e9duire la logique conditionnelle inutile<\/li>\n<li data-start=\"866\" data-end=\"922\">expliquer le pourquoi des objectifs, et pas seulement les r\u00e8gles<\/li>\n<li data-start=\"925\" data-end=\"1008\">parler le langage de la fonction, des d\u00e9cisions quotidiennes et des compromis r\u00e9els<\/li>\n<\/ul>\n<p data-start=\"1010\" data-end=\"1157\">Un bon LTI ne se contente pas de r\u00e9compenser ce qui est \u00e9crit dans le plan d'entreprise. Elle r\u00e9compense la capacit\u00e9 de la direction \u00e0 le rendre concret et r\u00e9el.<\/p>\n<h2><strong>LTI et le contexte VUCA : la contradiction entre adaptabilit\u00e9 et rigidit\u00e9 (Retour vers le futur)<\/strong><\/h2>\n<p>Nous parlons ici d'un monde volatile, incertain, complexe et ambigu. On demande au management de faire preuve de r\u00e9silience, d'adaptabilit\u00e9 et de rapidit\u00e9 dans la prise de d\u00e9cision dans des conditions d'incertitude. Vient ensuite le plan LTI : des objectifs \u00e0 long terme d\u00e9finis ex ante, rigides et difficiles \u00e0 modifier. La contradiction n'est pas seulement op\u00e9rationnelle, elle est aussi ontologique :<strong> le manager doit s'adapter \u00e0 un monde en mutation, mais il est \u00e9valu\u00e9 sur la base d'objectifs fix\u00e9s \u00e0 une autre \u00e9poque.<\/strong> Le probl\u00e8me ne r\u00e9side pas dans la norme elle-m\u00eame, mais dans l'absence de m\u00e9canismes de r\u00e9silience con\u00e7us d\u00e8s le d\u00e9part.<\/p>\n<p>Les meilleures pratiques les plus avanc\u00e9es portent sur <strong>trois leviers :<\/strong><\/p>\n<ol>\n<li><strong>M\u00e9canismes d'examen ex ante<\/strong>d\u00e9j\u00e0 planifi\u00e9es et approuv\u00e9es (fusions, restructurations, chocs du march\u00e9) ;<\/li>\n<li><strong>Des indicateurs de performance adaptatifs<\/strong>sur la base de benchmarks, de bandes de r\u00e9f\u00e9rence ou de param\u00e8tres externes ;<\/li>\n<li><strong>Expos\u00e9 clair de l'exp\u00e9rience en mati\u00e8re de gestion<\/strong>qui explicite ce qui est gouvernable aujourd'hui et ce qui le sera dans le temps.<\/li>\n<\/ol>\n<p>La tension entre rigidit\u00e9 et adaptation n'est pas \u00e9limin\u00e9e. On apprend \u00e0 la g\u00e9rer avec \u00e9quilibre et \u00e9l\u00e9gance.<\/p>\n<h2><strong>Incitations individuelles \u00e0 relever des d\u00e9fis collectifs : la question de l'\u00e9quit\u00e9 per\u00e7ue (Mission : Impossible)<\/strong><\/h2>\n<p data-start=\"117\" data-end=\"540\">Plus une LTI est strat\u00e9gique, plus sa r\u00e9ussite d\u00e9pend de la collaboration d'une \u00e9quipe de direction interd\u00e9pendante. Pourtant, de nombreux plans continuent d'\u00eatre g\u00e9r\u00e9s selon une logique essentiellement individuelle, ce qui donne des r\u00e9sultats pr\u00e9visibles mais probl\u00e9matiques : le manager peut perdre sa prime malgr\u00e9 de bonnes performances, la responsabilit\u00e9 collective n'est pas reconnue et, par cons\u00e9quent, la frustration augmente.<\/p>\n<p data-start=\"542\" data-end=\"981\"><strong>Le probl\u00e8me ne r\u00e9side pas dans la difficult\u00e9 des objectifs, mais plut\u00f4t dans le d\u00e9calage entre la logique collective n\u00e9cessaire \u00e0 la r\u00e9ussite strat\u00e9gique et la gestion individuelle du prix.<\/strong> Une ILT r\u00e9ellement efficace reconna\u00eet la nature collaborative du d\u00e9fi et agit sur plusieurs fronts : elle introduit une logique de r\u00e9compense partag\u00e9e, rend les interd\u00e9pendances entre les personnes transparentes et mesure la collaboration \u00e0 l'aide de crit\u00e8res objectifs.<\/p>\n<p data-start=\"983\" data-end=\"1257\">De cette mani\u00e8re, le manager per\u00e7oit l'\u00e9quit\u00e9, la confiance et un r\u00e9el sentiment de contr\u00f4le. Ce qui, \u00e0 premi\u00e8re vue, pourrait ressembler \u00e0 une mission impossible devient un d\u00e9fi complexe, mais r\u00e9alisable et motivant, capable d'aligner les performances individuelles sur les r\u00e9sultats collectifs.<\/p>\n<h3><strong>Comment concevoir un LTI qui fonctionne vraiment : cinq principes directeurs pour le HR et le Reward Manager<\/strong><\/h3>\n<p data-start=\"138\" data-end=\"490\"><strong>Un bon plan de formation continue est, apr\u00e8s tout, aussi une bonne histoire<\/strong>Une histoire dans laquelle le manager comprend clairement son r\u00f4le, reconna\u00eet les leviers \u00e0 sa disposition et per\u00e7oit le lien concret entre ses d\u00e9cisions et les r\u00e9sultats de l'entreprise. Il ne s'agit pas d'une fin spectaculaire, mais d'une fin coh\u00e9rente qui donne du sens au chemin parcouru.<\/p>\n<p data-start=\"492\" data-end=\"568\">Pour \u00eatre r\u00e9ellement efficace, une ILT doit \u00eatre bas\u00e9e sur <strong data-start=\"539\" data-end=\"565\">cinq principes cl\u00e9s<\/strong>:<\/p>\n<ol>\n<li data-start=\"572\" data-end=\"635\"><strong data-start=\"572\" data-end=\"607\">Clart\u00e9 du r\u00f4le de l'encadrement<\/strong> que vous souhaitez encourager ;<\/li>\n<li data-start=\"639\" data-end=\"737\"><strong data-start=\"639\" data-end=\"670\">ICP r\u00e9ellement influen\u00e7ables<\/strong>l'\u00e9tablissement d'un lien entre les actions du gestionnaire et les r\u00e9sultats ;<\/li>\n<li data-start=\"741\" data-end=\"841\"><strong data-start=\"741\" data-end=\"782\">Une architecture simple dans l'exp\u00e9rience<\/strong>\u00e9viter les complexit\u00e9s inutiles et les obstacles \u00e0 l'interpr\u00e9tation ;<\/li>\n<li data-start=\"845\" data-end=\"939\"><strong data-start=\"845\" data-end=\"878\">Adaptabilit\u00e9 de la conception ex ante<\/strong>pour g\u00e9rer des sc\u00e9narios de changement ou des contextes impr\u00e9vus ;<\/li>\n<li data-start=\"943\" data-end=\"1059\">Une voie qui rend la valeur de l'incitation <strong data-start=\"990\" data-end=\"1031\">perceptible sur l'ensemble du territoire<\/strong>et pas seulement dans le solde final.<\/li>\n<\/ol>\n<p data-start=\"1061\" data-end=\"1306\"><strong>Un LTI fonctionne vraiment lorsque le manager n'a pas \u00e0 attendre le g\u00e9n\u00e9rique pour savoir s'il a bien travaill\u00e9.<\/strong>lorsque chaque \u00e9tape du plan communique un sens, une direction et une motivation, transformant des objectifs complexes en une
